Non Family Unequal Dividend - Pension vs Dividends?

I run a business with a friend and we're looking to withdraw from retained profit from the company. He would like to take 15K as a pension withdrawal whilst I'd like to take it as a dividend.

Is this possible with a dividend waiver or is this something HMRC doesn't like? The company has enough retained profit that the dividend withdrawal could be equal for all shareholders, however, in this case he'd like to waive his right.

Any help or guidance would be appreciated as we've never dealt with this before.
